Chapter 16 provides an overview of semiotic forms of violence against women in politics. These dynamics involve mobilizing semiotic resources—words, images, and even body language—to injure, discipline, and subjugate women. Unlike other forms of violence against women, these acts are less about attacking particular women directly than about shaping public perceptions about the validity of women’s political participation more broadly. Analyzed inductively, women’s experiences in politics suggest two main modes of semiotic violence: rendering women invisible, attempting to “symbolically annihilate” women in the public sphere, and rendering women incompetent, emphasizing “role incongruity” between being a woman and being a leader. Emerging solutions seek to counteract these dynamics by revising or reversing prevailing semiotic frames, forging new semiotic tools to defend women’s right to participate and create a more inclusive public sphere.

PurposeThis study examines the impact of gender on Facebook campaign strategies and the reception of these strategies during the 2018 Israeli municipal elections.Design/methodology/approachThe authors analyzed all the messages posted on 48 politicians' official Facebook pages during the week leading up to the elections. They analyzed messages posted by 152 candidates running for the position of head of a municipality, 68 of whom were women (48 had an active Facebook account), examining the amount of engagement they had created. The authors also analyzed the candidates' use of rhetoric and use of negative campaigning and the engagement it created.FindingsAnalysis of the overall engagement of Facebook users in respect to men versus women politicians showed that men politicians' posts were significantly more engaging in terms of the number of likes and shares they generated, although the multilevel analysis found no significant differences between engagement in the posts of men and women politicians. The Aristotelian rhetoric analysis revealed no significant differences between women and men contenders; however, in line with the role incongruity theory, the engagement analysis found that male candidates' logic-based posts attracted significantly more shares. The negative campaigning analysis found that, contrary to the study’s hypothesis, female candidates posted twice as many messages, attacking their opponents as their men counterparts. However, in line with the hypothesis based on the role incongruity theory, these posts gained significantly less engagement than those of their men counterparts.Originality/valueThe study highlights that female candidates do not conform to their perceived gender role as soft, emotional, and gentle in their social media campaigning. However, in line with role incongruity theory, they were not rewarded for this “unwomanly” behavior because they gained significantly less engagement with their logic-based posts and their attacks against other candidates than their men counterparts. Despite the fact that prior studies have indicated the potential of social networks service (SNS) to empower women leaders, the findings of the study highlight the continued gender discrimination and the validity of role incongruity theory during social media campaigning, particularly at the municipal elections level.

We analyze the effects of deviation from gender stereotypes on job satisfaction for male and female employees in general and for employees in leadership positions. Based on social role theory, backlash mechanisms owing to the violation of gender norms and role incongruity theory, we expect that deviating from gender stereotypes negatively affects job satisfaction. We test our hypotheses by hierarchically applying multiple linear regressions to German employee data. Results show a stable negative effect of deviation from gender stereotypes on job satisfaction for women only. Our findings are consistent with recent studies that confirm traditional gender structures on the labor market and expand our knowledge about backlash effects, since they indicate that deviation from gender norms not only affects objective career indicators but also subjective ones. As job satisfaction is a predictor of organizational success, we discuss ways for organizations to reduce the harmful effects of persistent traditional gender stereotypes in workplaces.

Traditional stereotypes about both gender and managers make women appear to be incongruent with management positions; a potential consequence of which is less favorable evaluations of women managers. Using an original survey experiment, this study tests whether and how gender role incongruity, combined with the gender-typing of organizations and gender of the evaluator, affect evaluations of hypothetical public managers. Results suggest that men and women public managers are evaluated equally favorably overall; however, men evaluators perceive women managers less favorably than do women evaluators. This is largely driven by the gender-typing of organizations. While men evaluators rate women managers in feminine organizations as favorably as do women evaluators, they rate women managers in masculine organizations less favorably compared to women evaluators. Indeed, men evaluators rate women managers in masculine organizations lower compared to all other groups of comparison, including all other possible combinations of evaluator, manager, and organization gender. Findings indicate that though perceived incongruity between women and management positions may have diminished over time, there is evidence that gender biases still remain problematic for women managers’ careers, especially in masculine gender-typed organizations.

While most research explaining the persistence of gender inequality has focused on how decision makers’ own biases perpetuate inequities, a growing body of work points to mechanisms of bias that may arise when a decision maker is concerned with satisfying a third party or audience. Using data from 2007 to 2013 on 2,310 members of a popular networking organization for entrepreneurs, I examine the extent to which the presence of third parties leads to gender inequality in resource exchange, or connections to potential clients. I show that decision makers are most apt to favor male network contacts in exchanges involving a third party when considering whether to connect a contact in a male-typed occupation. Decision makers do not display this gender bias in exchanges that do not involve a third party or when sharing connections to potential clients with contacts in gender-neutral or female-typed occupations. This setting offers a unique opportunity to compare gender inequality in exchanges involving a third party with cases that do not involve a third party, providing direct evidence of the effects of audiences or third parties for gender inequality.

AbstractRole incongruity, sex role stereotypes and candidate selection procedures which oversatisfy masculine role expectations evoke an underrepresentation of femininity in organisations. The author seeks to remedy this bad state of affairs. This study is designed based on an experiment with 288 young executives simulating self-organised work groups and manipulated the degree of gender-related (not sex-related) heterogeneity. Results generally show a curvilinear relationship with an upright U-shaped format between heterogeneity and performance, team identity and intrateam communication. The major contribution in specific is that highly homogeneous teams outperform other team types in the short run, whereas highly heterogeneous teams succeed in the long run. Consequently, this work recommends ‘femininity enrichment’ in firms and discusses manageable practical advice to do so. As for the laboratory character, findings and implications for practicing managers have to be treated with caution. Finally, the most promising avenues for further research are illuminated.

Do female representatives participate less often in legislative debates, and does it matter which topic is debated? Drawing on the role incongruity theory, we hypothesise that women take the parliamentary floor less often because of the gender stereotypes that are likely to guide the behaviour of party representatives. Such underrepresentation is less likely to be present when debates are dealing with policy areas that can be characterised as feminine. By referring to critical mass theory, we expect women to participate less in debates if they are members of parties with fewer female representatives. The results of an analysis of speechmaking among members of parliament in seven European countries show that female members of parliament are less represented in legislative debates, especially when debates deal with topics that can be characterised as masculine. Furthermore, the effect of gender on speechmaking clearly varies across parties. However, the pattern does not follow the logic derived from critical mass theory. Instead, female members of parliament take the floor less often when they are members of parties with many female representatives.

PurposeWomen are starting businesses at unprecedented rates, yet little is known about the leadership of small business owners. Establishing new ventures may allow women to use their full abilities and benefit from a more level playing field. Business owners have the unique opportunity to lead and define their businesses based on their authentic selves, values and goals; therefore, they are more likely to be authentic leaders. Women in nontraditional industries may be challenged because the owner’s characteristics do not match those of the industry. When the enactment of one identity interferes with another identity, identity interference (II) occurs. Relational authenticity and role incongruity suggests that women founders must uniquely resolve II and find synergy among their gender and leader identities if they are to extend the boundaries of what it means to be a woman and an industry’s business leader. This research aims to determine whether gender and leader II was an antecedent or link to authentic leadership (AL). Design/methodology/approachStudy participants were from 63 businesses in the USA states of California, Ohio and Maryland. Three leader models were established to determine whether owner gender functioned as a moderator: all genders (n = 155), women only (n = 75) and men only (n = 65). The individual owners and their employees were the units of analysis and structural equation modeling was used. FindingsThe findings revealed that II was an antecedent to AL, owners were AL and owner gender moderated AL and II. Research limitations/implicationsThis study supports (Kernis, 2003; Gardner et al., 2005) the proposition that identity congruence is necessary for AL; the less interference found between gender and leader identities, the more authentic the leader. II functioned as an antecedent to AL. Moreover when the AL self’s subscales were examined relative to II, the components that were active varied dramatically based on leader gender. This suggests that addressing II and resolving the incongruence between what it mean to be a woman (or a man) and a leader contributes to the development of AL. Additionally, the AL boundary condition of relational authenticity was supported by this study; leader gender was related to the different amounts of AL (Eagly, 2005; Kernis, 2003). Support was found that AL was a dynamic process between leaders and employees. When authentic leadership questionnaire (ALQ) self (leader) and rater (employee) were compared, there was a significant amount of consistency between these ratings. For the all genders leader model, when ALQ self’s subscale was analyzed relative to the employees’ ratings, the leaders’ relational transparency was found to be active. The women only leader model revealed that AL was activated through internalized moral perspective suggesting they were able to tap into the hearts and minds of their employees. For the men only leaders, no relationship was revealed between ALQ self’s subcomponents and employee AL ratings. Relational authenticity suggests that this may be due to employees rating men owners more based on the experience and perceptions of men leaders in general and not these business owners in particular. Practical implicationsLeadership development professionals should address how II may help women examine who they are, how they work with others, and their values; decrease leader II by providing insight on how to manage potentially conflicting roles through examples of synergistic behaviors and benefits; and, build upon women owners’ ability to connect with their followers by sharing their goals and aspirations. Men owners may benefit by ensuring their employees know their business’ unique value proposition. Originality/valueThis research sought to link the identities of leader and gender to AL in the context of small businesses. It builds upon the AL theory of Avolio et al., (2004) and Jensen and Luthans (2006) who advocated using AL to study small businesses. This study determined whether business owners experienced interference between their gender and leader identities; II hindered the formation of AL and was an antecedent to AL; and the owner’s gender led to more or less AL and thus determined if leader gender moderated AL. The support for studying leader gender comes from role incongruity (Eagly and Diekman, 2005) and relational authenticity (Eagly, 2005; Kernis, 2003) which suggests that differences in how employees perceive AL may be a function of the owner’s gender. Added support comes from Jensen and Luthans (2006); they asked future studies to examine AL to determine the mechanisms behind gender differences in small businesses. Such research provides insight on the development of AL in theory and practice.

According to gender role congruity theory, women, compared to men, underperform in masculine negotiations because these negotiations are incongruent with women’s gender role. Based on this framework, we developed two gender-relevant primes—a masculine-supplement prime and a feminine-complement prime—that address role incongruity and should improve women’s economic performance by either supplementing masculinity or complementing femininity. In Study 1, physicians ( N = 78; 50% women) in an executive education program engaged in a masculine-supplement prime, which involved recalling agentic behavior; in Study 2, undergraduate students ( N = 112; 50% women) completed a feminine-complement prime, which involved imagining negotiating for a friend. In Study 3, a community sample ( N = 996; 46% women) completed an online experiment with the primes. Results from the three studies showed that these primes improved women’s economic performance and eliminated the gender gap in negotiation. Perception of fit partially explained the efficacy of the masculine-supplement prime for women, though not the feminine-complement prime. We build on past research concerning situational moderators by investigating gender role congruity from an intrapsychic perspective. We also make a practical contribution; these primes can be used by women to improve economic performance in gender role incongruent negotiations.
